Upgrading aircraft and pilots

So here's my problem,

I'm planning to upgrade my Bae146 to B737, so I need to change 20 aircraft from medium class to large class... Is there any other way to get the pilots changed, except to fire them and then re-hire them? The big part of the problem comes from the fact that I have about 15 ATR's which are also in the medium class and firing this many staff members from that class means that the morale will probably drop close to 0%. 

First I was thinking to change the Bae to Fokker 100, but the passanger demands are getting higher on the routes and by changing to a bigger aircraft I could also release some slots, which would be really useful since Zürich slot situation starts to be kinda sad.

Would be really nice to be able to get somekind of conversion course system for the pilots to the game.
