I need to reduce costs to get extra margine on a high competition market and decided to do it via my lovely company staff:)

What priciples of salaries increase are used?
Do salaries automatically decrease somewhen?
If I reduce salaries by 5% my company image will reduce. but... how strong reduce will it be? When I fired 60 pilots I lost 5 points of image. What image fall will happen if I reduce salaries to all staff? Would not want to make experiments with zero net income:)
